In short

A US sales director earns a median base salary of about $119,000 in Payscale's data (September 2026) and an average base of $154,270 in Built In's (read November 2026). Built In's average total pay is $264,598, so variable pay adds about $110,000 on top. That variable is usually paid on the team or region quota the director owns.

Most pages that rank for this search are city or state fragments: one dataset, one location, one number. We read the top results on October 25, 2026. Two of the top five are city pages, one is a single employer with three salaries, and the national pages rarely say whether their figure is base or total pay. This page shows each national source's range with its date, keeps base and total apart, compares pay by state and metro, and shows how the segment quota and rep attainment decide what a sales director takes home.

How much does a sales director make? Ranges by source

Published sales director pay runs from a $91,400 median (ZipRecruiter, seen in a Google result) to a $190,969 median base (Salary.com), and the gap comes from what each source counts and who it counts. We do not blend these into one number. Each row is one source, with what it measures and when we read it. Sources that title the role "director of sales" are included, since the two titles describe the same job.

How to read the table:
  • Base vs total. Payscale's median, Salary.com and Founderpath are base salary. Built In's $264,598 includes variable pay. Payscale's total pay range adds bonus ($4,000 to $50,000), commission ($3,000 to $61,000) and profit sharing ($1,000 to $28,000) on top of base. Compare base to base and total to total.
  • Title vs job. Self-reported sources group everyone who holds the title, from a director of a three-person team to a director running a region of 40 reps. Salary.com benchmarks a defined job with five or more years of management experience, which is why its median sits $36,000 or more above the self-reported base figures.
  • The federal series. BLS has no sales director code. The closest federal series is Sales Managers (SOC 11-2022), which covers anyone who directs the sale of a product or service, from a regional director at a software company to sales managers at wholesalers, manufacturers and retailers. OEWS wages include commissions and production bonuses but leave out nonproduction bonuses, per the OEWS technical notes, so treat it as a broad floor rather than a sales director figure.
  • Snippets. ZipRecruiter and Comparably block automated reading, so their rows come from the figures shown in Google results on October 25, 2026. We could not check how each one counts bonus.

Where does sales director pay sit between manager and VP?

A sales director earns about $34,000 more base than a sales manager and $50,000 less than a VP of Sales in the one source that lists all three titles on the same basis. Built In's New York City page reports average base for the whole sales ladder, read November 2, 2026:
TitleBuilt In average base, New York CityBuilt In range
Sales manager$122,197$88,000 to $214,000
Sales director$155,777$104,000 to $212,000
Vice president of sales$205,502$162,000 to $315,000
Chief revenue officer$241,167$180,000 to $345,000
Source: Built In, Sales Director Salary in New York City, which also lists $125,742 of average additional cash and $281,519 of average total pay for NYC sales directors.

The steps follow scope. A sales director owns one segment of the number, such as a region, a product line or an enterprise tier, and manages the front-line managers inside it. The VP owns the company target. For VP figures by source and by company revenue, including equity, see the VP of Sales salary guide. The top of the ladder, with public company pay from proxy statements, is in the chief revenue officer salary guide.

What is a typical sales director pay mix and OTE?

Sales leadership plans tend to land between a 50/50 and a 60/40 split of base and variable, measured at on-target earnings (OTE). Three dated sources point the same way:
  • Talentfoot, January 26, 2026: sales leadership pay mix of about 53% base and 47% variable for the 2025 performance year, from anonymous US and Canada responses (2026 Sales Compensation Study). The study does not give a sample size or a director-only figure.
  • Built In, read November 2, 2026: $154,270 of base out of $264,598 average total pay is 58% base and 42% variable nationally. In New York City, $155,777 out of $281,519 is 55% base.
  • Founderpath, September 2026: base at 50% to 60% of OTE for directors of sales at SaaS companies, with accelerators of 1.5x to 3x above quota.

At a 58/42 mix, a director with Built In's $154,270 average base would have an OTE near $265,000. Many plans for first-line managers run more base-heavy than that, and sales operations roles sit far toward base, as the sales operations manager salary guide shows. ORM's guide on how to set sales pay mix puts a sales manager at 60/40, because the role owns team output without closing the deals itself. A director is one step further from the deal, so a higher variable share than a manager's only makes sense when the director's segment number is set on solid data.

What the variable is paid on

The bookings piece is measured on the segment: the sum of what every rep under the director closes, against the director's quota. Most director plans also carry a smaller piece on management objectives, such as hiring to plan, rep retention or forecast accuracy, paid as an MBO bonus. Some plans pay an override instead, a small rate on every booked dollar in the segment. Three features decide whether the plan is earnable:

  • The threshold. Many plans pay nothing below a minimum attainment, so a bad year can take the variable to zero.
  • The buffer. If rep quotas add up to more than the director's quota, the director can reach plan while reps miss. Quota over-assignment explains how to size that buffer.
  • The accelerator. Above plan, the variable usually pays at a higher rate, 1.5x to 3x in Founderpath's data.

How quota and attainment drive a sales director's pay

A sales director's variable rises and falls with how many reps in the segment hit their numbers. The attainment data to plan against:
  • Bridge Group, June 22, 2026: 48% of account executives reached quota, down from 51% in 2024 (2026 AE report, 158 B2B companies).
  • Talentfoot, January 2026: about 74% of its sales leadership respondents said they met or exceeded quota in 2025. That is self-reported, and leaders measured on a team number with a buffer can hit plan when fewer than half of reps do.
  • Pete's planning rule: plan for average rep attainment around 75% to 80% of quota, with a tail below and a tail above. If the growth target needs average attainment to fall to 50%, that is a capacity problem, not a quota problem.

Worked example: one director plan at six levels of rep attainment (illustrative)

The plan below is illustrative, not a benchmark. A sales director runs the West region: three managers and 15 AEs, each with an $800,000 annual bookings quota, so rep quotas add up to $12.0 million. The director's quota is $10.8 million, which puts rep quotas 11.1% above the director's number. OTE is $280,000:

  • $160,000 base.
  • $96,000 bookings variable at 100% of the $10.8 million quota. It pays nothing below 60% attainment. From 60% to 100% it pays the attainment percentage of $96,000 (60% of it at the gate), and above 100% it pays 1.5x the rate, with no cap.
  • $24,000 MBO on forecast accuracy and hiring, assumed paid in full in every row so the bookings effect stands alone.
Average rep attainmentSegment bookingsDirector attainmentBookings variableDirector total payShare of OTE

110%$13,200,000122.2%$128,000$312,000111.4%
The check on the 100% row: $96,000 at plan, plus 11.1 points above plan paid at 1.5x (11.1% of $96,000 is $10,667, times 1.5 is $16,000), gives $112,000.

What the example shows:

  • The threshold is the biggest risk. At 50% average rep attainment, the director falls below the 60% gate and loses the whole $96,000 bookings piece. At 65%, the same director earns $69,333 of it. A plan with a threshold makes a weak half of the year very expensive for the director.
  • Normal attainment pays a little below OTE. At 78%, inside Pete's 75% to 80% planning range, the director earns $267,200, about 95% of OTE. The 11.1% buffer is what keeps the director that close to plan while the average rep misses by 22 points.
  • The buffer is a design choice. Set the director's quota equal to the sum of rep quotas and the 78% row pays only $74,880 of bookings variable. Set the buffer too wide and the director hits plan on a team that is missing badly.

Pete's view on what a director is paid for

In forecasting, every level owns something. Reps own their deals, managers own the rollup, regional leaders own their number, and the CRO owns the company forecast. A sales director is the regional leader in that chain, so a fair plan pays the director on the segment number and on how well the director calls it.

The quota behind the variable matters as much as the OTE. From the data we see, it can take a seller 15 to 18 months to confidently hit quota. A director with several new hires on the team will carry a lot of assigned quota that is not yet productive quota. At ORM we measure quota attainment at the rep level and model it by position and region, because a segment with five reps in their first year cannot be planned like a segment of fully ramped sellers.

Sources for the right-hand column: Built In's US page (city list), NYC page and Greater Denver page; Glassdoor's San Diego, Atlanta, Houston, Los Angeles and New York City pages; ZipRecruiter California; Indeed California. Glassdoor and ZipRecruiter block automated reading, so those figures come from Google results, and we could not confirm whether Glassdoor's figures are base or total pay.

Three patterns stand out. Glassdoor's city figures run far above the other sources, which fits a figure that includes variable pay. Built In's own pages disagree with each other: its NYC page shows $155,777 while its national city list shows $162,922 for New York City, and its Colorado figure is $63,000 above its Greater Denver figure. And California's BLS median sits below the US median because the series includes sales managers in retail, wholesale and other lower-paying industries across the state.

How industry changes sales director pay

Software pays sales leaders more than the all-industry median in BLS data. The same sales manager series, May 2025, by industry:
Industry (BLS OEWS, SOC 11-2022)25th percentileMedian75th percentileMean
All industries$100,360$148,270$207,340$164,350

Source: BLS OEWS, May 2025, national industry estimates via the BLS public data API, pulled November 2, 2026.

In a SaaS company, the director's segment number is usually new and expansion bookings, or new ARR, and the director's comp is part of sales and marketing expense. The 25th percentile shows the gap most clearly: $134,990 at software publishers against $100,360 across all industries.

How to set or negotiate a sales director offer

Start from the segment quota and how it was built, then the OTE and mix, then the threshold and buffer. Five steps:
  • 1. Match the source to the job. Use a base figure from at least two sources in the first table, base to base. Use Salary.com's benchmark range for an experienced director who manages managers and Payscale or Founderpath for a first director role.
  • 2. Set the mix. 50/50 to 60/40 covers the dated sources above. A director who still carries a personal number may justify more variable. A director in a long-cycle enterprise segment may justify more base.
  • 3. Ask how the segment quota was built. Ask for the sum of rep quotas, the buffer, how many reps are still ramping and what attainment the segment produced in the last four quarters.
  • 4. Check the threshold. Run the plan at the segment's real attainment, as in the example above. If a normal bad quarter drops the director below the gate, the OTE overstates what the job pays.
  • 5. Write down the MBO measures. Hiring, retention and forecast accuracy goals should have a number and a measurement date, so the MBO piece is paid on facts rather than judgment.

Frequently Asked Questions

How much do sales directors get paid?

It depends on the source and on whether bonus is counted. Payscale puts the US median base at $119,000 (September 2026), Built In puts average base at $154,270 and average total pay at $264,598 (read November 2026), and Salary.com puts median base at $190,969 for a director with five or more years of management experience (November 1, 2026). Variable pay adds more on top: Built In's average additional cash is $110,328.

Is a director of sales a high position?

A director of sales is a senior leadership role, usually one level below the VP of Sales or CRO and one level above the front-line managers who coach reps. The director owns the number for a segment, such as a region or product line, and manages managers. Pay reflects that position: in Built In's New York City data, director base sits about $34,000 above sales managers and $50,000 below VPs of Sales.

Is $200,000 a good salary for a sales director?

As a base salary, $200,000 is above the median in every national source we read, including Salary.com's $190,969 benchmark (November 2026). As total pay, it sits below Built In's $264,598 average. So $200,000 base is a strong offer, while $200,000 OTE is light for a director who owns a large segment, especially in software, where BLS pay runs above the all-industry median.

How is a sales director's bonus calculated?

Most director plans pay the variable against a team quota: the bookings the director's segment closes divided by the director's number. A plan often adds a threshold below which nothing pays, accelerators above plan, and a smaller piece tied to management objectives such as hiring or forecast accuracy. Talentfoot's January 2026 study puts sales leadership pay mix near 53% base and 47% variable.

What is the difference between sales director and VP of Sales pay?

In Built In's New York City data read in November 2026, average base is $155,777 for a sales director and $205,502 for a VP of Sales, about $50,000 apart. The scope explains much of the gap. A director owns one segment of the number, while the VP owns the company target and the sales model behind it, and usually carries equity on top.

What is the average sales director salary in California?

Sources disagree by a wide margin. In a Google result seen in October 2026, ZipRecruiter put the California average at $102,623. Indeed's California range runs from $72,903 to $236,700 (updated October 29, 2026). BLS May 2025 data for all sales managers in California gives a $134,910 median, with the San Francisco metro at $170,810 and San Diego at $119,750. Glassdoor's San Diego figure, also from a Google result, is $249,830.
